Tiivistelmä
Opinnäytetyössä tutkittiin suorituksen johtamisen prosessin skaalautuvuutta kohdeyrityksessä seuraamalla palkitsemisen asiantuntijan työtä suorituksen johtamisen prosessin alaprosessien, eli tulospalkkioiden ja meriittikorotusten, vuosittaisten toimenpiteiden toteuttamista esihenkilötyön ohjaamisen näkökulmasta. Työllä tavoiteltiin kohdeyrityksen suorituksen johtamisen prosessin kehittämiskohteiden havainnoimista sekä niiden dokumentoimista. Kehittämiskohteita havainnoimalla haluttiin löytää keinoja, joilla esihenkilöiden suorituksenjohtamistyötä voidaan parantaa prosessin ohjaustoimintaa kehittämällä ja esihenkilöiden suorituksen johtamisen osaamista lisätä.
Opinnäytetyö toteutettiin päiväkirjamuotoisena raporttina, jossa kolmen kuukauden ajan havainnoitiin palkitsemisen asiantuntijan työtä hänen ohjatessaan kohdeyrityksen esihenkilöitä. Päiväkirjamerkinnät kirjattiin viikoittain. Kunkin viikon suorituksen johtamisen prosessin kannalta tärkeimmät ja esihenkilöiden ohjaamisen näkökulmasta keskeisimmät teemat esiteltiin ja kytkettiin teoreet-tiseen tietopohjaan. Jokaisen viikon päätteeksi reflektoitiin ja dokumentoitiin tärkeimmät havainnot ja pohdittiin tarkemmin kehittämis- ja kehittymistarpeita.
Seurantajakson aikana havaittiin kehittämiskohteita sekä prosessin ohjaustoimenpiteisiin että palkitsemisen asiantuntijan osaamiseen. Keskeisimmäksi kehittämiskohteeksi löydettiin suorituksen johtamisen prosessien viestinnän kehittäminen sekä aikataulujen väljentäminen. Suorituksen johtamisen skaalautuvuuteen löydettiin myös suositeltavia kehittämiskohteita johtamiskeskusteluiden sisältösuunnitelman sekä suorituksen arviointimenetelmän mahdollistamana. The thesis examined the scalability of the performance management process in the target company by monitoring the work of Reward Specialist in the implementation of the performance management process sub-processes, i.e. bonuses and merit increases, from the perspective of guiding supervisors. The aim of the work was to observe and document the development targets of the performance management process of the target company. By observing the development targets, the aim was to find ways to improve the performance management work of the supervisors by developing the control function of the process and increasing the competence of the supervisors in performance management.
The thesis was carried out as a diary report, in which the work of Reward Specialist was observed for three months while guiding the target company's supervisors. Journal entries were recorded on a weekly basis. The most important themes in terms of the performance management process and from the point of view of guiding superiors for each week, were presented and linked to the theoretical knowledge base. At the end of each week, the most important observations were reflected and documented, and the development needs were described in more detail.
During the reporting period, development targets were identified for both the process control measures and the expertise of Reward Specialist. The most important development target was found to be the development of communication in performance management processes and the loosening of schedules. Recommended development targets for increasing the scalability of performance management process were also found, as made possible by the content plan of the management discussions and the performance appraisal method.
