Tiivistelmä
Aineettoman pääoman merkitys on tunnistettu. Kuitenkaan sitä ei välttämättä osata vielä käyttää työelämän kehittämisen apuna. Aineetonta pääomaa voidaan käyttää viitekehyksenä mietittäessä työntekijöiden sitoutumisen johtamista sosiaali- ja terveysalalla. Tutkimuksessa etsittiin aineettomaan pääomaan ja työhön liittyviä sitoutumisen, merkityksellisyyden ja työstä irtaantumisen tekijöitä, joita hoitoalan työntekijät itse ovat tuoneet esille.
Tutkimus tehtiin integratiivisena kirjallisuuskatsauksena ja sitä täydennettiin kahdella vertaisarvioimattomalla tutkimuksella ja näitä täydentävillä opinnäytetöillä. Tutkimusta aineettoman pääoman luokittelun mukaisesta jaottelusta sosiaali- ja terveysalalta ei löytynyt aineiston hakuprosessissa. Esille nousi aineettoman pääoman osa-alueiden mukaisesti inhimilliseen pääomaan, rakenteelliseen pääomaan ja suhdepääomaan liittyviä tekijöitä. Tutkimuksen avulla saatiin osittain rakennettua ja jäsenneltyä sosiaali- ja terveysalalle aineettoman pääoman viitekehys.
Tuloksista käy ilmi, että inhimillinen pääoma on altis rakenteellisen pääoman ja suhdepääoman vaikutuksille. Työntekijöiden sitoutumista edesauttaa se, että he voivat ennakoida ja luottaa pysyviin ja hyväntahtoisiin, heitä arvostaviin toimintatapoihin. Luottamus rakenteisiin, lähijohtajaan ja johtoon lisää luottamusta itseen, kyvykkyyteen ja tarpeellisuuteen. Sitoutumista heikentää työntekijöiden kokema arvostuksen puute ja pettyminen organisaatioon työnantajana. Lähijohtajat ovat tärkeä osa rakenteellista pääomaa ja toiminnallaan he mahdollistavat työntekijöiden työsitoutumista tai sen heikentymistä.
Aineettoman pääoman luokittelun mukaisen viitekehyksen avulla voidaan jäsentää työelämään liittyviä haasteita. Lähijohtajat voivat myös hyötyä tutkimuksen tuloksista. Vaikka tutkimus on tehty sosiaali- ja terveysalan kontekstissa, viitekehystä sellaisenaan voidaan soveltaa muillakin aloilla. The importance of intellectual capital has been recognized. However, it may not yet known how to use it as an aid to the development of working life. Intellectual capital can be used as a reference framework when thinking about employee commitment in the social and health sector. The research looked for factors of commitment, meaningfulness and disengagement from work related to intellectual capital and work, which the care workers themselves have brought up.
The research was conducted as an integrative literature review of peer-reviewed articles and was supplemented by two non-peer-reviewed studies and theses that complement them. Research on the classification of intangible capital in the social and health sector was not found in the material search process. Factors related to human capital, structural capital and relational capital emerged according to the sub-areas of intellectual capital. With the help of the research, a reference framework for intellectual capital for the social and health sector was partially built and structured.
The results show that human capital is susceptible to the effects of structural capital and relational capital. Employees' commitment is facilitated by the fact that they can anticipate and rely on permanent and benevolent ways of working that value them. Trust in structures, head nurses and the management of the organization increases confidence in oneself, abilities, and necessity. Commitment is weakened if employees feel a lack of appreciation and are disappointed with the organization as an employer. Head nurses are an important part of structural capital and with their actions enable employees' work commitment or its weakening.
The reference framework according to the classification of intellectual capital can be used to structure challenges related to working life. Head nurses can also benefit from the results of the study. Although the research was conducted in the context of the social and health sector, the reference framework as such can be applied in other sectors as well.
