The main objective of this thesis was to develop a functional solution and practices for internal talent marketplace of the target organisation, and to research its impact on employee engagement and employer brand. The topic is important as organisations globally are seeking new ways to retain and attract talent in continuously changing environment. The target organisation is a Finnish research organisation.
The objective of this thesis was achieved by three steps. First, identifying the current state of internal career opportunities and internal mobility of the target organisation and recognising what areas should be developed. Second, developing the necessary solution to best meet the needs of the target organisation and its employees. Third, researching how the internal marketplace solution would impact the target organisation and its employees. This thesis was done as business research, but it had traits of constructive research, too. Since the aim of the thesis was a concrete solution and output, this thesis was considered as development-oriented thesis.
Based on the results and findings, the topics of this thesis – internal talent marketplaces and internal talent mobility – are topical for many organisations, but internal marketplaces have been found difficult to develop. During the research, it was found out, that internal mobility of the target organisation is affected by several factors, which are important to consider when implementing preferable solution for the target organisation. Based on the findings, the content of internal talent marketplace, as well as increasing knowledge, is vital in developing the preferable solution. When researching the impact of the solution, internal talent marketplace was perceived to impact especially on the employer brand of the organisation. The impact on employee engagement, on the other hand, was seen as more indirect.
Considering all the findings throughout the study process, proposal of the solution is an ‘Internal opportunities marketplace’ site, which will be built in Intranet system of the organisation. Besides the solution itself, internal recruitment and application process is proposed to be lightened, key performance indicators regarding internal mobility were proposed, and internal communication plan was drawn. These all together aim to ensure the success of ‘Internal opportunities marketplace’ solution in the target organisation.
As a conclusion of this thesis, a holistic view to internal talent marketplace is suggested. The holistic view was perceived to have more multidimensional impact on the organisation and its employees. Thus, proposal for further development was to transform the ‘Internal opportunities marketplace’ solution into holistic internal talent marketplace.
